What Supported Employment Means for Autistic People

Supported employment can help an autistic person find and keep work through individualized job matching, coaching, and workplace support. Services vary by person and provider.

Supported employment is individualized help to find and keep a job. For an autistic person, that may include exploring preferred work, matching with an employer, learning job tasks with a coach, and getting support at work. It is not a single package or a promise of a particular outcome: the person’s goals and needs should guide what help is offered.

What supported employment can include

Supported employment is an umbrella term for services that help someone obtain and retain work. The U.S. Department of Labor and Mathematica describe approaches that can include onsite coaching, instruction in skills or tasks, and other supports. The specific services and how long they continue vary by provider and by the worker’s needs.

Support is meant to align a job and workplace with the person and the employer—not to require that someone meet a universal standard of “job readiness” before pursuing work. When it is the person’s goal, the aim may be meaningful paid work in an integrated workplace.

How job coaching works

A job coach specializes in helping a worker learn and carry out job duties. The Job Accommodation Network (JAN) describes one-on-one instruction, analysis of job tasks, and a plan to help the employee perform accurately and effectively while building self-sufficiency.

In practice, coaching may involve explaining or demonstrating tasks, adapting instruction to the worker, and adjusting direct support as the worker gains familiarity. A coach may also help an employer identify unmet business needs and shape or customize a role. The coach’s involvement can change over time; there is no fixed schedule or amount of coaching that applies to everyone.

Customized employment starts with the person

Customized employment is a particular strategy within the broader field of employment support. The U.S. Department of Labor’s Office of Disability Employment Policy describes “discovery” as learning about a job seeker’s strengths, needs, and interests, then using that understanding to work toward a personalized match with an employer.

This approach can help identify work that fits the person and ways their contributions could meet an employer’s needs. It is distinct from simply placing someone into a standard opening, though services and terminology differ among providers.

Support should fit the individual

Autistic people do not all have the same preferences, skills, or support needs. The Department of Labor notes that experiences and needs vary widely. Depending on the person and the job, useful options might include tailored instruction, communication approaches, or task supports; none should be assumed necessary for every autistic employee.

The worker should have a meaningful role in deciding what help is wanted and how it is delivered. If a provider plans to coordinate with an employer, ask how it will involve the worker and obtain appropriate consent.

What the evidence does—and does not—show

A U.S. Department of Labor and Mathematica review examines varied programs and strategies intended to support employment outcomes for young adults on the autism spectrum. Because the approaches and study designs differ, evidence about one intervention cannot establish that every supported-employment service works the same way or guarantees a result for an individual.

A separate CLEAR-reviewed evaluation of SourceAmerica’s Pathways to Careers program found no statistically significant effect on the primary outcome: obtaining competitive integrated employment for at least 90 days. The evaluation used a matched, nonexperimental comparison and rated the causal evidence as moderate, with limitations related to comparison and selection. Among participants who did obtain such employment, Pathways participants had higher wages and weekly earnings than comparison participants; that finding among employed participants does not change the null result for the primary employment outcome.

Finding services in the United States

State vocational rehabilitation (VR) agencies may provide job coaches or refer people to service providers, according to JAN. Availability, eligibility, funding, and waiting times are local, so contact the state VR agency or a local provider to learn what applies in your area.

Questions to ask a provider

  • How will you learn what kinds of work and support the job seeker wants?
  • Do you offer job development or customized employment as well as help with placement?
  • Can coaching take place at the actual workplace, and how are tasks taught or adapted?
  • How do you decide whether support should change, continue, or end—and how are the worker’s preferences included?
  • How do you coordinate with an employer, and what consent do you obtain first?
  • What are the eligibility rules, funding arrangements, likely wait times, and ways you track outcomes?

These questions help clarify what a particular provider offers; they are not a guarantee that every provider supplies each service.
